本研究目的是探討台灣地區學校護理人員之員工充能對於工作滿意度之影響。研究採橫斷性調查法,研究工具為結構式問卷,採郵寄問卷方式以等比例分層隨機抽樣針對全國各學校單位之學校衛生護理人員進行抽樣調查。共計發出501份問卷(國小245份,國中256份),扣除拒填、填答不完全之問卷後實得有效問卷330份(國中159份,國小171份),有效回收率達65.6%。研究結果發現學校衛生護理人員對人際互動的最高,員工充能感受以組織充能中的機會以及心理充能中的工作意義的感受最好。多元迴歸分析結果,心理充能之工作意義與自主以及組織充能之訊息、資源以及支持對於學校衛生護理人員工作滿意度具重要影響,以組織充能之「支持」向度的預測力較高。建議學校衛生主管機關應重新審視學校衛生護理人員工作環境,必要時輔以充能教育課程,以提升學校衛生護理人員之工作滿意度。

英文摘要

The aim of this study was to analyze the impact of employee empowerment on job satisfaction among school health nurses (SHNs) in Taiwan. Probability proportional sampling conducted according to various school sizes was used in this study to select subjects from all school nurses working at the elementary and junior high school levels. 501 school nurses were approached and 330 valid questionnaires were collected, with a response rate of 65.6%. Study results show that ‘relations with others’ is the factor with which SHN respondents had the most satisfaction. The opportunity of organizational empowerment and job meaning of psychological empowerment earned the highest scores in all subscales of employee empowerment for SHNs. Multiple regression analysis results found employee empowerment and job satisfaction; job meaningfulness; autonomy subscales of psychological empowerment; resources information and support subscales of organizational empowerment to be predictors of job satisfaction for SHNs. These variables accounted for 61% of variance. The most important factor was support of organizational empowerment. Based on research results, we recommended that school health managers redesign the work environment and conduct empowerment education to foster job satisfaction amongst SHNs.
