在醫療機構人力資源中,以護理人員佔有比例最高,在醫療服務過程中具有顯著的地位,護理人員的素質將影響醫療服務品質。如何透過人力資源管理方式,促進組織成員工作滿足以達成組織願景,是醫療實務界所關心的課題。有鑑於此,本研究以問卷調查法,探討北部某非營利醫療機構護理人員內部行銷知覺與工作投入、工作滿足及組織承諾之間關係,問卷共發放100份,得到有效問卷80份,有效回收率為80%。結果發現:(1)內部行銷知覺對工作投入與工作滿足有正向影響;(2)內部行銷知覺對組織承諾有正向影響;(3)工作投入對工作滿足與組織承諾有顯著正向影響;(4)工作滿足對組織承諾有正向影響;(5)工作投入在內部行銷與工作滿足間存在中介效果;(6)工作滿足在工作投入與組織承諾間存在中介效果;(7)工作年資與單位對內部行銷知覺有顯著差異。

英文摘要

As nurses was the largest human resource at medical organization. In the medical service deliver system nurses play a vital role, and their capability impact the quality of care. To help employees gain job satisfaction and achieve the organization vision was a major healthcare issue. This study aimed to explore the relation model of nurse perceptions about internal marketing, job involvement, job satisfaction and organizational commitment. Of 100 questionnaires distributed, 80 valid questionnaires were returned. The results are as follows: First, internal marketing positively affect job involvement and job satisfaction. Second, internal marketing positively affect organizational commitment. Third, the job involvement has positively affect job satisfaction and organizational commitment. Fourth, job satisfaction constructively affects organizational commitment. Fifth, job involvement has intervening effect between internal marketing and job satisfaction. Sixth, job satisfaction has intervening effect between job involvement and organizational commitment. And the seventh, tinier and department has significant effect to internal marketing perceptions.
