     本研究目的在探計臨床護理人員生涯發展的成熟情形,分析影響生涯發展的相關因素,同時探究護理人員的生涯發展與留任意願之間的相關性。本研究之研究工具為臨床護理生涯發展量表(CNCDI);研究對象為衛生署評鑑合格的兩所準醫學中心的護理人員,本研究共發出問卷數612份,有效回收率為86.9%。甲乙兩院的研究結果發現:(1)臨床護理人員生涯發展的成熟情形屬中等程度。(2)影響護理人員生涯發展成熟情形的因素:在甲乙兩院皆有顯著差異的項目,包括個人因素中年齡、教育程度、工作年資、工作性質、工作科別、對護理工作感興趣者及家庭因素中的婚姻狀態、有子女及有同住且需親自照護的親屬者;而組織因素中僅乙醫院在專業發展的進階制度及專業發展的教育訓練上呈現顯著的差異性。(3)臨床護理人員的生涯發展情形與其留任意願間呈顯著的正相關,此結果可提供護理管理者在領導與人力資源管理上相當重要的參考依據。

英文摘要

     The purpose of this study was to explore the maturity of clinical nurses'career development and the relationship between nurses' career development andtheir intent-to-stay. The Clinical Nursing Career Development Inventory (CNCDI)was used to measure nurses' career development. 612 subjects were recruited fromtwo medical centers. 532 questionnaires were completed with a response rate of86.9%. Results showed that the career development maturity of the clinical nurseswas moderate. Several factors were found to be significantly associated with thecareer development maturity for the two hospitals, including personal factors,such as age, educational level, working experience, working departments, andinterest in nursing; and family factors, such as marital status, children andfamily members at home needing personal care. But organizational factors, suchas the clinical ladder system and training programs were significant only inone hospital. The most important finding in the study was the significantlypositive correlation beteen nurses' career development and their intent-to-stay.
