本研究旨在發展適合我國大學之領導模式,首先本研究採文件分析法,探討中國式領導行為、組織文化、領導效能的理論內涵,其次根據文獻分析結果,建立三項基本假設。同時以信效度分析考驗主管領導行為、組織文化、領導效能三種量表,以做為實證的工具。並以我國大學教師為母群體,依公立、私立、大學、學院別為基礎採分層隨機抽樣方式,共回收有效問卷796份。問卷資料以Pearson相關分析、線性結構關係模式、層級回歸分析等統計分法,以考驗統計假設,俾供作為資料解釋的依據。研究發現我國大學以組織文化為自變項,領導行為為中介變項,領導效能為依變項,所發展的領導模式其配適度極佳。同時大學主管宜強化部屬在領導行為三構面之感受,並配合學校正面組織文化,以直接、間接提昇領導效能。

英文摘要

The purpose of this research was to establish the leadership model and to apply it in the Taiwaness universities. Documentary analysis was first used to understand the theories of Chinese leadership behaviors, organizational culture and leadership effectiveness in order to construct the research framework and inventories. Factor analysis, Pearson correlation analysis, linear structure relations model(LISREL)and hierarchy regression analysis were introduced to test three basic statistic hypotheses from 796 valid samples based on stratified sampling method. The conclusion shows that leadership model should involve leadership behavior, organizational culture and leadership effectiveness;and universities’ management should enhance the leadership frameworks of a parent, a mentor and a monarch in order to increase leadership effectiveness directly;Meantime universities’ management should also shape good organizational cultures so as to raise leadership effectiveness indirectly.
