本研究以Baldwin與Ford的遷移過程模式為架構,探討影響企業訓練遷移的因素。研究者針對某國營企業員工之訓練遷移情形進行調查,將所搜集到的資料以結構方程模式的統計技術來加以檢定,以瞭解影響企業員工訓練遷移的因素。本研究以某國營企業之員工為調查對象,用調查法來搜集資料,共回收有效問卷255份。研究結果顯示:(1)受訓者特質對類化與維持沒有直接影響;(2)受訓者特質、訓練設計及工作環境會透過學習與保持來影響類化與維持;(3)工作環境對類化與維持有正向影響。最後研究者對實徵結果提出理論與實務的意涵及後續研究建議。
The purpose of this study is to explore factors which influence training transfer. Using Baldwin and Ford's model of the transfer process as the research framework, the researchers collected data from employees who work at a state-run enterprise. A total of 255 usable questionnaires were obtained fro statistical analysis. Results reveal that (1) trainee characteristics do not have an impact on generalization and maintenance; (2) trainee characteristics, training design, and work environment have positive impacts on generalization and maintenance through learning and retention; (3) work environment has a positive impact on generalization and maintenance. This paper concludes with a discussion of implication, limitations, and future research directions.
