     近年來國內企業員工的忠誠度逐漸低落,許多員工抱著騎驢找馬的心態在多家企業間進出,致使許多企業都必須投注更多的心力跟資源,設法增加組織的吸引力,以減少員工的不當離職,故如何提升工作生活品質已成為各企業爭相關注的課題。本研究的主要目的,就在於探討工作生活品質、員工個人特性、與員工效能之間的關聯性,以有效瞭解工作生活品質對於員工效能之影響。本研究採取問卷調查法,以國內一千大的製造業與服務業為研究對象、蒐集實證資料以檢驗本研究的各項假設。分析結果發現:工作生活品質滿意度對於員工的工作滿足、組織承諾、工作投、以及員工福祉氣候等,皆呈顯著的正相關,顯示工作生活品質的改善,確實有助於增進員工的效能。此外,針對員工個人特性的不同進行探討時,本研究發現男性及內控性格高的員工,當工作生活品質滿意度增加時,其部分員工效能項目之提升將較女性及內控性格低者更加顯著,顯示工作生活品質對於男性及內控性格者的影響效應較強。

英文摘要

     A major challenge confronting managers today is how to improve thequality of work life (QWL) for their employees. Many of our public and privateorganizations are looking the way to implement the QWL programs and make jobsmore attractive in order to reduce the turnover rate of employees. This studywill adopt a survey questionnaire for collecting empirical data from the top1000 domestic enterprises and discuss the relationships among the QWL,individual attributes, and employee effectiveness. By statistical analysis, thisstudy shows that there is significant correlation between QWL and employeeeffectiveness. Employees who are more satisfied with QWL have better jobsatisfaction, job involvement, organizational commitment, and well-beingclimate. Besides, this study also indicates that employee's gender and locus ofcontrol will moderate the effects of QWL on employee effectiveness. Theseeffects of QWL regarding to males and internals are significantly stronger thanthe females' and externals
