本研究旨在探討初任校長的輔導方案與其對初任校長專業發展的影響,以彰化縣國民小學出任校長年資在一至二年內以及擔任輔導校長為訪談對象,輔導校長提供初任校長支持、諮詢、輔導、保護維持及建議等措施。研究發現,初任校長的輔導方案對初任校長在經營學校上有正向的助益,能協助初任校長解決校務的難題,使初任校長在第一年的校長生涯發展順遂,進而培育初優秀的校長,有高效能的學校。影響初任校長輔導方案成功的因素有下列:優秀且稱職的輔導校長的條件、輔導校長與初任校長的配對因素等,另一項特別的發現是,初任校長尋求非正式輔導的協助較多。

英文摘要

The purposes of this study attempts to understand the effect of the principal mentoring program on professional development of the beginning principal in Changhua Educational Bureau. The subjects in the study are some 1-2 years beginning principals and some mentoring principals who provided support, consult, and advices to the beginning principals. The results of the study showed that the principal mentoring program has positive effect for the beginning principals to manage the schools. For example, the principal mentoring program has great assistance on sorting out of tough situation on school administration, and enhanced profession development for the beginning principals and become exceptional principal with highly self-efficacy. There were critical factors to determine the success of the principal mentoring program including the capability of mentoring principals and the match of mentoring principals and the beginning principals. An interesting finding in the study was that the beginning principals looked for more assistance from others besides the official mentoring program.
