中文摘要

本研究之主旨為探討主管部屬交換關係對知識分享意願之影響。由既有文獻得知,學者對兩者之間的關係似乎存在著不一致的看法,且由過去相關文獻亦無法獲得解答,經由邏輯推理,工作滿足可能會影響主管部屬交換關係與知識分享意願之關係。本研究以問卷方式收集資料,針對各產業員工發出350份問卷,刪除無效問卷之後,有效問卷為313份,以層級迴歸分析進行研究假設之實證,研究結果顯示當主管部屬之間呈現高品質的交換關係時,員工的知識分享意願會較高;當主管部屬之間呈現高品質的交換關係時,員工的工作滿足會較高;當員工工作滿足程度高時,其知識分享意願也較高;此外,工作滿足的中介效果獲得完全支持。
最後,本研究依據實證結果提出實務建議與未來研究之建議,以期對後續研究者能有所啟發,並提供實務業者推行員工知識分享政策之參考依據。

英文摘要

The purpose of this research is to examine the relationship between leader-member exchange and knowledge sharing willingness. Previous studies state that there may be an inconsistent relationship between leader-member exchange and knowledge sharing willingness.Moreover, this relationship is still unable to obtain the explanation through previous research. By reasoning, job satisfaction may specify the relationship
between leader-member exchange and knowledge sharing willingness. Data for this study were obtained by means of questionnaires from any industrial employees. 350 questionnaires were sent out and the valid questionnaires were 313 by deleting incomplete or poor response questionnaires. A hierarchical regression analysis was taken to test 4 hypotheses. Based on the results generated, Leader -member exchange
is positively associated with knowledge sharing willingness. Leader-member exchange is positively associated with job satisfaction. Job satisfaction is positively associated with knowledge sharing willingness. The intervening effect of job satisfaction is completely supported. Practical suggestions and future suggestions are also provided.
