中文摘要

本研究以某地區教學醫院為例,針對急診護理人員進行工作分析,並搭配層級分析法設立教育訓練目標。而研究過程是先以護理部主任為面談對象進行結構式面談, 收集急診護理人員所執行的工作任務與其所需具備的知識(Knowledge)、技巧 (Skills)、能力 (Abilities) 和其他個人特質 (Others),簡稱為KSAOs。面談的結果作為工作分析問卷與層級分析問卷的基礎。其中,工作分析問卷是以任務分析的方式,設計成任務分析清單,調查了 20 位現職急診護理人員,以取得其所執行的工作任務中之重要工作任務,並作為層級分析問卷填答者對急診護理人員工作任務的認知。而層級分析問卷旨在針對急診護理人員所需具備的 KSAOs 賦予權重,以取得急診護理人員所需具備的 KSAOs 中之關鍵KSAOs,並分別由 4 位具有急診就職經驗的護理長與 4 位具有急診就醫經驗的病人進行填答。最後,比較急診護理長與急診病人的層級分析問卷結果,進而幫助護理主管評選急診護理人員的教育訓練目標。

英文摘要

This study is aimed at the job analysis of emergency nurses, and then is applied an analytic hierarchy process (AHP) to set training goals for them by taking a Regional Teaching Hospital as an example. First, this study starts to interview a director of nursing department with a structured interview to collect information about emergency nurses' work tasks and KSAOs (emergency nurses' knowledge, skills, abilities, and others) that are needed at their work. The result of the interview will be
taken as the basis of the job analysis survey and the AHP survey. The job analysis survey is designed as a task analysis inventory to investigate 20 serving emergency nurses for getting the key work tasks. It is taken as the AHP survey respondents' cognition for the work tasks of emergency nurses. The AHP survey aims to give weights of required KSAOs to emergency nurses, and then to figure out the main KSAOs among them. Furthermore, four experienced serving emergency head nurses and four patients who experienced emergency healthcare are going to fill out the AHP survey. This study is going to compare the results of the AHP survey between the emergency head nurses and the patients to assist directors of nursing department in selecting and setting training goals of emergency nurses.
