本研究旨在探討軍校生個人-組織契合(補充、互補性契合)與組織公民行為的結構模式,以及其變項之間的關聯。研究者以國防大學三個學院,二至三年級共 502 名學生為對象,利用「工作價值觀量表」、「領導能力量表」、「組織公民行為量表」為調查工具,進行資料的蒐集。以「工作價值觀量表」測量補充性契合,「領導能力量表」測量互補性契合。蒐集所得的資料,透過Cronbach's α 值的分析,呈現良好的內部一致性。本文隨即採用 LISREL 評估研究模式的配適情形,並驗證個人—組織契合與組織公民行為各變項的影響關係,分析結果呈現本模式具有良好的配適效果。實證結果顯示:補充性契合與互補性契合均正向影響組織公民行為。根據研究結果,研究者提出三點建議:1.除了學業之外,軍校生應重視其個人與組織的契合度。2.領導能力的養成,是軍校教育的重點與考核項目。3.軍校招生時,可採用「適職」與「適性」的測量,以甄選出合適的學生。
This study aims at exploring relationship between cadets’ person-organization fit (P-O FIT) and organizational citizenship behavior (OCB) . The subjects of this survey is conducted with 502 cadets from National Deffence University (NDU) . The major instruments for this study are work values scale (WVS) , leadership competence scale (LCS) , and organizational citizenship behavior scale (OCBS) . The WVS measures supplementary fit and the LCS measures complementary fit. The obtained data is analyzed by Cronbach's α and product-moment correlation. Furthermore, we develop a LISREL model to measure the relationships between P-O Fit and OCB. Through empirically examining, the P-O Fit (supplementary and complementary fit) influences positively OCB. Based on the empirical results, three suggestions are derived from the research results: (1) To emphasized what cadets‘ P-O FIT, besides academic performance. (2) Leadership competence is an important operation of military education (3) To adopt aptitude scale is necessary at cadets recruitment for P-O fit.
