目標:本研究旨在探討護理人員情緒勞務對工作滿意度及工作倦怠之影響。同時,並探討情緒智力是否調節此等變項間的關係。方法:本研究以立意取樣兩家醫學中心,採隨機取樣抽取20%護理人員作為研究樣本,於2011年3月至5月,共發出236份問卷,有效問卷共計219份,有效樣本回收率92.8%。並以描述性統計、獨立樣本t檢定、單因子變異數分析、皮爾森相關分析、迴歸分析、因素分析與結構方程模式(SEM)分析變項間的關聯性。結果:情緒勞務與工作滿意度呈正相關(r=0.769, p<0.01);情緒勞務與工作倦怠呈正相關(r=0.413, p<0.01);工作滿意度與工作倦怠之去人性化成負相關(r=-0.708, p<0.01)。除此之外,情緒智力之調節效果未達顯著。結論:情緒勞務與工作滿意度、工作倦怠呈正相關,支持原始假設;工作倦怠與工作滿意度僅部分支持原始假設。情緒智力方面,建議往後研究者可再搜索可能影響整體模式之因素,或對情緒智力做更深入探討,以釐清情緒智力在整體模式所扮演之角色。
Objectives: The purpose of this study was to investigate the impact of nurses’ emotionallabor on job satisfaction and burnout. We also investigated the moderating effect of emotionalintelligence in order to understand the associations among study variables. Methods: Thepurposive sampling method was adopted to select two medical centers in Taiwan. In each of these,20% of the nurses were randomly selected to receive a questionnaire. A total of 236 questionnaireswere distributed, and 219 valid questionnaires (92.8%) were returned. These were analyzed byusing descriptive statistics, t-tests, one-way ANOVA, Pearson’s correlation analysis, regressionanalysis, factor analysis and Structural Equation Modeling (SEM) techniques. Results: Theresults showed that emotional labor was positively correlated with both job satisfaction(r=0.769,p<0.01) and burnout(r=0.413, p<0.01); nevertheless, burnout was negatively correlated withjob satisfaction(r=-0.708, p<0.01). A moderating effect of emotional intelligence was notfound. Conclusions: As hypothesized, emotional labor was positively correlated with both jobsatisfaction and burnout; but, burnout was negatively correlated with job satisfaction. More studiesare needed to investigate other factors that may affect the overall model and to clarify the role ofemotional intelligence.
