為檢驗國小至高中職階段教師工作壓力、工作滿意與組織承諾之間的關係,本研究蒐集自2001至2011年間相關文獻並結合後設分析與路徑分析等方法加以探討。藉由後設分析,本研究發現教師的工作壓力與工作滿意之間具有負相關(r =-.42)、工作壓力與組織承諾之間具有負相關(r =-.31),另則工作滿意與組織承諾之間具有正相關(r =.63)。在進行路徑分析後,本研究發現工作滿意是工作壓力預測組織承諾的中介變項。意即當教師的工作壓力緩解時會促進工作滿意並提升教師對組織的承諾,但若教師的工作壓力增加時,將降低工作滿意並減低組織承諾。文末也根據研究結果提出針對實務工作與未來研究的具體建議。

英文摘要

This present study applied methods of meta-analysis and path analysis to analyze studies from 2001 to 2011 investigating the relationships between job stress, job satisfaction, and organizational commitment among teachers from elementary school through senior high school. The meta-analyses results showed the correlation between job stress and job satisfaction was negative ( r = -.42). the correlation between job stress and organizational commitment was negative ( r = -.31), but the correlation between job satisfaction and organizational commitment was positive ( r= .63). With a path analysis, job satisfaction was the mediator of job stress predicting organization commitment. It meant that the decrease in teachers' job stress would lead to the increase in teachers' job satisfaction, which in turn would improve teachers' organizational commitment. But when teachers' job stress increased, their job satisfaction would decrease and then organizational organization would decrease. According to results, suggestions for researchers and policymakers were indicated in the end.
