經濟全球化,員工外派現象日趨普遍,傳統外派人員主要是男性,隨著女性知識文化能力和社會地位的提高,越來越多的女性將成為跨國公司的外派人員。本研究採用問卷調查來測量女性主管的心理資本與社會資本進行,探討此兩構面對於女性外派主管之工作滿意之影響。研究結果顯示心理資本與社會資本與個人的工作滿意與生活滿意呈現正相關性,在心理資本方面,高自我效能、樂觀與個人的工作滿意程度呈現正相關;在社會資本方面,關係構面與認知構面也與個人的工作滿意程度呈現正相關,另外也可以看出相較於社會關係面之擴展,女性主管較著重於深耕已建立之關係。迴歸模型顯示出,工作滿意受到心理資本中的自我效能子構面影響。

英文摘要

Expatriation is increasingly becoming common in global business operations.
Traditionally, the number of male expatriates has been much more than that of female ones. However, with the rise in the level of knowledge and societal status of female workers, more and more expatriate female workers have entered international business. This research used a questionnaire survey to investigate psychological and social capital and their effect on working satisfaction. The results indicate that psychological capital and social capital are positively related to working satisfaction. Two dimensions of psychological capital, self-efficacy and optimism, and two dimensions of social capital, relation and cognitive, are related to working satisfaction. Additionally, the results indicate that female expatriates focus on strengthening existent social relations more than
expanding them. The regression model indicates that working satisfaction is affected by the self-efficacy dimension of psychological capital.
