國際觀光旅館面臨高度競爭的環境下,要強化管理者的領導行為以因應多元化與環境迅速變遷的挑戰;領導者的最大任務在於管理變革,讓變革成為組織的常態,以取得組織的持久性競爭優勢與生存利基。透過領導作為,組織能夠加強解決問題能力、提高生產力與工作績效、有效地運用資源與降低成本,達成較高的績效。本研究旨在探究國際觀光旅館中主管領導風格對經營績效之影響。本研究以國際觀光旅館之部門主管為研究對象,透過郵寄問卷發送630份問卷,經過跟催與追蹤,共回收有效問卷222份問卷,有效回收率達35.24%。根據研究結果顯示,透過因素分析將主管領導風格區分成團隊合作授權、以身作則魅力、解決問題魄力、創意集思廣益、親密友善關係等五項。並進一步將主管區隔成群策群力型、放任消極型、明星魅力型等三類主管。最後,透過ANOVA發現,不同主管之領導風格在國際觀光旅館之經營績效有顯著差異。群策群力型主管與明星魅力型主管較放任消極型主管在市場績效與財務績效上顯著的表現;但次三者類型之主管在組織績效上並無顯著差異。本研究結果可供國際觀光旅館主管進行領導統馭之參考;並且根據研究結果,提出強化領導型態之實務意涵,以及未來研究方向。

英文摘要

In Taiwan, confronted with the high competitive environment, organization should reinforce manager's leadership for facing the challenge of multi-factors and rapid change. The major task for leaders is management transformation in the organization, and leaders should make transformation normality, so as to capture sustainable competitive advantage and survey niche. Through leadership style, organization could promote problem-solving capabilities, productivity, and performance. The purpose of the current study is to demonstrate the effects of leadership style on managerial performance in international tourist hotels. We asked the managers and leaders in the international tourist hotels as our respondents. Mailed 630 questionnaires, after tracking, A total of 222 usable questionnaires were obtained with 35.24% valid return rate. According to study results, through factor analysis, leadership styles factors were teamwork & empowerment, prototype & charm, problem-solving,brainstorming,and relationship.Moreover, it clustered the leaders into collaboration leadership style, laissez-faire & destructive leadership style, and charisma leadership style. Finally, using ANOVA, it revealed that leadership styles have significant difference on managerial performance. The leaders with Collaboration leadership style and charisma leadership style have better performance on market performance and finance performance than the leaders with laissez-faire & destructive leadership style. But, those three leadership style leaders have no significant difference on organization performance. The findings of the current study could support the suggestion for leadership in international tourist hotel, and the results also could strengthen the managerial implications and future research.
