背景:許多醫療機構為提升護理照護能力及品質,逐漸發展交叉訓練計畫;然而被調到不熟悉的單位工作或照護能力不純熟等原因,護理人員易導致接受交叉訓練時壓力增加。本研究目的在探討護理人員交叉訓練產生的壓力與工作滿意度之相關性。方法:採用橫斷面研究設計,招募南部某醫學中心及區域醫院曾接受交叉訓練之122位護理人員。研究工具採用結構式問卷「交叉訓練工作壓力量表」及「工作滿意度量表」進行資料收集。結果:本研究護理人員接受交叉訓練工作壓力平均分數為3.6分,介於普通及有壓力之間,交叉訓練護理人員之工作壓力得分與工作滿意度呈現負相關(r=-.224,p<.05),且工作壓力與接受交叉訓練單位對於工作滿意度皆有顯著的預測效果,可解釋總變異量為11%。結論:交叉訓練工作壓力感受越高,其工作滿意度越低,建議未來可採用縱貫性研究設計,以瞭解交叉訓練時間對工作壓力及工作滿意程度的影響,訂定最適切的交叉訓練期程,以使交叉訓練更具實質效益。

英文摘要

Background: Many medical institutions adapt the cross-training program to enhance nursing care abilities and improve patients’ quality of care. When undergoing cross-training, nurses are mandated to transfer to an unfamiliar unit and face unskilled care abilities, which increase their stress level significantly. The purpose of this study was to explore the relationship between the stress caused by cross-training and job satisfaction. Methods: The study is a cross-sectional design with purposive sampling. One hundred and twenty two nurses who received cross-training in a medical center and a regional hospital in southern Taiwan were recruited . Cross-training Stress Scale and Cross-training Satisfaction Scale were used as the research tools to collect data. Results: The mean score of nurses’ cross-training stress is 3.6. Cross-training job stress and job satisfaction were negatively associated (r=- .224, p< .05). Job stress and ward unit where the training was taken accounted for 11% of the variance of job satisfaction. Conclusion: Nurses with higher job stress during cross-training had lower job satisfaction. Longitudinal study design is recommended for further study so that optimal duration of cross-training can be determined.
