中文摘要

本研究以製造業為研究對象,探討真誠領導對安全效能之影響效果,並說明員工安全氣候知覺在其間所扮演之中介角色,以及個人安全誘因經驗之調節角色。本研究採用問卷調查的方式進行資料蒐集,受試者為國內傳統製造業之基層員工及現場管理人員,總計回收有效問卷323份資料。研究結果發現:1.真誠領導對員工的安全意願與安全行為均有正向的影響效果,員工的安全氣候知覺會中介真誠領導與安全意願、安全行為之間的關係;2.金錢型安全誘因經驗會調節安全氣候知覺對安全意願的影響效果,但不會調節安全氣候知覺對安全行為的作用效果;3.非金錢型安全誘因經驗會調節安全氣候知覺對安全意願的影響,同時也會調節安全氣候知覺對安全行為的影響效果。最後,本研究依據結果進行深度的討論,並提出未來研究之建議及實務管理意涵。

英文摘要

This research explored the impact of the authentic leadership on safety effectiveness inthe manufacturing industry, and analyzed the mediating role of perceived safety climate andmoderating role of safety incentive experienced. 323 questionnaires were fi lled by employees fromthe manufacturing industry companies in Taiwan. The main findings are the following: 1.authenticleadership predicted employees’ safety behavior and safety intention, both directly and throughthe mediating role of perceived safety climate; 2.Money-type incentive experienced moderated therelationships between perceived safety climate and safety intention, but no effect between perceivedsafety climate and safety behavior; 3.Non-money-type incentive experienced moderated therelationships between perceived safety climate and safety intention and safety behavior. Discussionand further explanations regarding the limitations of research, future research directions and practicalimplications will be discussed according to the research results.
