本研究目的在驗證大學體育室主任家長式領導對教師工作滿意與組織公民行為影響關係,並以領導者與部屬交換關係為中介變項。以叢集抽樣方式進行60所大學體育室主任及教師問卷施測,發出600份問卷,有效回收479份問卷,資料採Warp PLS 4.0進行結構方程模式統計分析。研究結果顯示:大學體育室主任家長式領導對教師工作滿意與組織公民行為有顯著正向影響,教師工作滿意會顯著正向影響組織公民行為。領導者與部屬交換關係在模式中具有顯著的中介效果。結論為體育室主任要提升教師工作滿意以採取仁慈領導的影響最大,要提升教師組織公民行為則以採取德性領導的影響最大。

英文摘要

This study aimed to verify the relationship between the paternalistic leadership by the university physical education (PE) chairman and the job satisfaction and organizational citizenship behaviors of PE teachers in Taiwan, with the leader–member exchange relationship as a mediator. Sixty universities in Taiwan were selected using a stratified cluster sampling method, and questionnaires were then sent to the PE chairmans and teachers. Of the 600 questionnaires distributed, 479 valid responses were obtained. The data were analyzed using Warp PLS 4.0 structural equation modeling statistical analysis. The results indicated that paternalistic leadership positively affected the job satisfaction and organizational citizenship behaviors of the university PE teachers; job satisfaction positively affects the organizational citizenship behaviors; and the leader–member exchange relationship affects the relationship between the paternalistic leadership and the job satisfaction and organizational citizenship behaviors of the teachers. In conclusion, the university PE chairman should consider adopting a benevolent leadership style to facilitate enhancing the job satisfaction of PE teachers. Moreover, moral leadership should be striven for to enhance the organizational citizenship behaviors of PE teachers.
