本研究主要之目的在探討員工對於組織政治之知覺如何透過印象管理戰術對上下 關係品質造成影響。研究針對國防部門及金融業從業人員進行主管-部屬配對問卷調 查,有效回收樣本分別為240 筆及252 筆。經由結構化方程模型分析驗證後,結果發現: 一、組織政治知覺對上下關係品質具有顯著之直接負向影響;二、擁有較高組織政治知 覺之組織成員較會運用印象管理戰術進而提升上下關係品質;三、組織政治知覺透過印 象管理戰術對上下關係品質的正向間接效果會抵銷組織政治知覺對上下關係品質的負 向直接效果;四、在多群體比較分析後發現國防部門在組織政治知覺與印象管理戰術上 有較高之正向關聯性。最後,依據實證結果本研究提出管理理論上之解釋及實務上之建 議。

英文摘要

The purpose of this study is to investigate the mediation role of impression management tactics between the employees perceptions of organizational politics and the leader-member relationship quality. Three hundred leader-member pairs are sampled from the military department and the bank sector, respectively, with 240 and 252 effective dyadic questionnaires. The impirical data is analyzed through structural equation modeling, the results show that: Firstly, perceptions of organizational politics have significant negative direct impact on leader-member relationship quality, whereas have positive impacts on impression management tactics. Secondly, impression management tactics have positive impact on leader-member relationship quality. Thirdly, the relationship between perceptions of organizational politics and leader-member relationship quality are mediated by impression management tactics. Fourthly, the total effect of perceptions of organizational politics and the leader-member relationship quality will be deduct because the direct effect and the indirect effect are canceled out each other. Also, the positive relationship between perceptions of organizational politics and impression management tactics is higher in the Defense Department than in Bank Sector. Finally, based on the empirical results and limitations, some managerial implications and suggestions are proposed.
