家長式領導三元模式認為,威權領導與部屬的順從行為間之對應關係愈強,其適配關係愈好,但卻未解釋部屬透過何種方式讓主管感受到他的順從,因此本研究以印象整飭策略為中介變項,探討主管知覺部屬展現不同的印象整飭策略時,對部屬順從的知覺之影響,並採自我決定理論的觀點,探討部屬的動機內化程度對其在威權領導時之印象整飭策略選擇的影響。本研究以實證研究、問卷調查法,針對臺灣中小企業的330組在職且有直屬主管之主管與一般員工為對象進行資料蒐集。研究結果顯示,在控制受測者與主管性別相同與否、與主管共事時間等變項後,部屬的工作動機內化程度對威權領導與印象整飭策略具調節效果,而印象整飭則在威權領導及順從反應間具中介效果,同時也驗證此架構具調節型中介效果。本研究結果不僅對於威權領導如何影響部屬的順從反應之問題,提供了可能的解釋,亦提供可能的因應和建議。

英文摘要

The aim of this research is to investigate the psychological mechanism that exists between authoritarian leadership and compliance. Data collected from 330 paired samples of supervisors and subordinates, suggested a partial mediation of job- focused impression on authoritarian leadership and subordinates' compliance. The moderation effect of work motivation was found between authoritarian leadership and subordinates' job-focused impression management. Furthermore, a moderated mediation effect was also proved in this research, individuals whose work motivation is more internalized are more likely to express job-focused impression management when faced with an authoritarian leader, and then the leader would feel the subordinate is more compliant. Implications for theories and research from this research are also discussed.
