中文摘要

台灣玻璃團隊產業群聚主要來自企業間的自發性成長,成員間共同擁有的價值、文化、組織規範與互動行為等內涵是維繫團隊發展的無形力量,本研究透過參與團隊活動的觀察與訪談等質性研究方法,歸納出團隊發展歷程為「單一領導、擴展與創新發展」等三個階段;同時,建構出台灣玻璃團隊群聚發展與維持的組織價值面向,分別為:(1)群聚文化:建立在積極的團隊合作精神、利潤共享與共同成長的理念及不需單打獨鬥面對外在競爭市場的挑戰等三項概念;(2)群聚認同:主要來自成員被領導者的精神感召及認同團隊理念與目標的思維;(3)群聚權力:以生產技術、商業新知、團隊利潤與設計創新等較具影響力;(4)群聚競爭:表現在市場通路、公司營收與商業新知等項目。最後,總結其產業群聚的組織價值為:「由台明將林總經理以單一領導方式組成上、中、下游玻璃加工團隊,團隊成員在發展過程中建構出屬於成員共同擁有的群聚文化、群聚認同、群聚權力與群聚競爭等組織價值,成為團隊成員共同遵守的價值規範與互動原則;同時,再吸納內外部資源擴展與創新發展玻璃產業群聚能量,促進台灣玻璃團隊的自我成長與團隊發展目標的達成」。

英文摘要

The industry cluster of Taiwan Glass Group (TGG) was founded spontaneously by enterprises. Members of TGG have their own value, culture, organizational rule, and interaction behavior, etc., which are invisible power to develop TGG. This study through qualitative research by joining TGG activities, observation contexts and talking to get information. Induct growth process of TGG are “single leadership stage, extending stage and creating-developing stage.” At the same time, construct development and maintenance of organization value aspects are: 1.Cluster culture, concepts include positive group spirits, profit sharing and growing together, and members don’ t face challenge and market competitive alone. 2.Cluster identity, concepts are mainly from leader’s spiritual inspiration, recognition of team-work and team objectives. 3. Cluster power is influenced by production technology, commercial new knowledge, team profits and innovation. 4.Cluster competition is reflected in market, revenue and commercial new knowledge. Finally, summarize organization value of TGG as below, “In single leadership stage, Lin General Manager composes the variety of glass factories as TGG. During development process, members establish their own cluster culture, cluster identity, cluster power and cluster competition, which are the norms and interaction principles for members to follow. And then, absorb internal and external resources to extend and re-create TGG’s cluster energy. Promote TGG’s members achieving the goals of self-growth and team-development”.
