本研究以國軍女性軍官爲對象實施問卷調查,探討其個人屬性、工作特性認知、 工作滿足與離職傾向之關係。研究發現,學歷、婚姻狀況、官階、官科和職務會影響受試者的内在滿足,學歷會影響其外在滿足。不同學歷、婚姻狀況及官階的受試 者,其離職傾向有顯著之差異。工作特性認知各構面對工作滿足皆有影響,以「工 作自主性」對内在滿足最具影響力,而「工作重要性」對外在滿足的影響最大。内 在滿足對離職傾向有顯著負面影響。「工作友誼性」對離職傾向具有直接的顯著負面 影響,「工作自主性」對離職傾向具有間接的顯著負面影響,而「工作友誼性」和「工 作自主性」對離職傾向的總效果皆達到顯著的水準。

英文摘要

cThis research is make for the female officers and we had made a questionnaire for them to realize the relationship between personal characteristics, job characteristics perception, job satisfaction and turnover propensity. After the survey, we find respondents5 education, marital status, military rank and professional task might affect their internal satisfaction, and education might affect their external satisfaction. There are significant differences on female officers5 turnover propensity among education levels, marital status, and military ranks. Every dimensions of job characteristics perception has significant impact on job satisfaction. The task autonomy has the largest effect on internal satisfaction and the task significance has the largest effect on external satisfaction. Turnover propensity is inversely affected by internal satisfaction. Job friendship have significantly direct effect on turnover propensity, task autonomy have significant indirect effect on turnover propensity, and both have significantly inverse total effect on turnover propensity.
