本研究旨在探討護理人員工作資源、工作壓力、工作倦怠與職涯停 滯間的關係。本研究以橫斷式問卷調查方式,便利取樣中、南部兩家區 域醫院護理人員,總計共回收400份問卷,有效問卷290份(72.5%)。研 究結果顯示工作壓力對職涯停滯影響工作倦怠具完全中介效果,工作壓 力對工作資源缺乏影響工作倦怠具部分中介效果。本研究結果可提供醫 療管理者進行晉升制度與資源配置策略擬定之參考。

英文摘要

The purpose of the research was to investigate the relationships among the career plateau, lack of job resources, job stress and burnout in nurse staffs. A cross-sectional survey with the purposive sampling by questionnaires form the nurse staffs of two Metropolitan Hospitals in central and southern Taiwan. The valid samples were 290 (72.5%) in 400 samples. The results showed that the fully mediated effect of job stress affected the relationship between the career plateau and job burnout. The partially of mediated effect of job stress impacted the relationship between the lack of job resources and job burnout. The results of the study may provide medical managers to develop strategies of reference for the establishment of the promotion system and the allocation of resources.
