本專案旨在降低單位新進護理人員3個月的離職率,經現況分析單位2014年新進護理人員3 個月内離職率高達77.8%,其原因為:輔導員帶領方式不一致、工作壓力大、單位氣氛不佳、 上班時間過長,故進行下列改善措施:(1)舉辦輔導員座談會、(2)舉辦輔導員與新進人員的 座談會、(3 )制訂新進人員學習手冊、(4 )執行技術混合照護模式、(5 )提供單位人員互動的 活動。結果顯示新進護理人員到職3個月内的離職率可從77.78%降至22.22%,除達到本專案 的目的,更得到單位人員的肯定與認同感,營造了單位溫馨的工作環境。

英文摘要

The project aimed at improving the turnover rate of nursing staffs who quit within three months in a surgical unit. The results of an analysis of the current situation in 2014 showed that the turnover rate of nursing staffs who quit within three months was 77.8%. It was found that inconsistent leading style of instructors, work pressure, a bad work atmosphere, and long working hours were factors in leaving. Several measures, such as symposium for instructors, symposium for both instructors and new staffs, learning handbook for new staffs, skill mix care model, and interacting activities for the unit staffs, were used to improve the situations. The results showed that the turnover rate of new nursing staffs who quit within three months had decreased from 77.78% to 22.22%. The purpose of this project was achieved. In addition, the project received recognition of the unit staffs and created a warm working environment.
