軍事院校重視軍校生之生活管教,並推動實習幹部制度,以高年級學生負責帶領與管教低年級學生;因此,學長姐與學弟妹之間的互動與關係顯得格外重要,對學校管理者而言是不可忽視的議題。軍事院校是特殊的教育環境,軍校生與民間大學學生的交流較為缺乏,可視為是封閉的獨立群體。本研究透過權力依賴理論與社會網絡理論之觀點,結合社會網絡分析法,探索外界所不知的軍校學生生活管教網絡,將高年級各階層實習幹部與低年級學生之間存在的生活管教網絡具體呈現,並進一步運用單因子變異數分析,以量化數據輔助解釋網絡圖態樣。藉以有效協助管理者及時發現異常徵候,防範於未然。研究結果發現:一、高年級各階層實習幹部與低年級學生兩者之間大多數存在互惠平衡的關係,但仍有少部分弱勢學生與實習幹部呈現權力失衡。二、若兩者維持互惠平衡的關係,會使學弟妹對實習幹部的生活管教感到滿意;反之,對立的關係則會產生反效果。三、在社群網絡中,受到實習幹部教導,進而組成團體的低年級學生,相較於處於邊陲地帶的孤立者而言,對實習幹部管教的滿意度相對較高。依據上述結果,最後進行討論並提出建議供管理者參考。

英文摘要

Much attention has been devoted by military academies in Taiwan to disciplining cadets. In the Internship Cadres System (ICS), which has been implemented by military academies, senior students are responsible for leading and tutoring junior students. Thus, it is vital that military academies not ignore the interactions and relationships between seniors and juniors. Military academies offer a unique environment for cadets; in this regard, the cadets appear to have fewer opportunities to interact with nonmilitary undergraduate students and may be viewed as an isolated population. Using power dependency theory and social network theory, this study examined the patterns of student interactions and discipline within each level of cadre and among junior students. Furthermore, this study employed analysis of variance to analyze and interpret the outcomes. The fi ndings will help administrators discover abnormal incidents in an effective and timely manner. The fi ndings were as follows: (1) a reciprocal relationship existed between seniors and juniors, although a degree of power imbalance was found in some cases; (2) a balanced relationship between cadets and other seniors can improve student responses to discipline, whereas a harmful relationship is counterproductive;and (3) in social networks, junior students who affi liated with groups and cliques that were taken care of by seniors were more satisfied than their nonaffiliated peers. The fi ndings suggest recommendations for future implementation of effi cient ICSs.
