本研究以陸軍部隊型態之志願役士官兵為研究對象,探討組織社會化、個人與組 織契合度、領導風格及留營意願間之關聯性。實證結果發現志願役士官兵組織社會化 的程度有助於強化個人與組織的契合程度,並正向且顯著的影響其留營意願。此外, 長官轉換型領導風格則對於組織社會化一個人與組織契合度-留營意願之間接效果具 有正向且顯著的調節作用。研究結果證實除了薪資福利的改善政策外,國軍部隊的管 理機制如社會化機制的建立與領導的風格,亦有助於提升陸軍部隊志願役士官兵的留 營意願。

英文摘要

This study focuses on the relationship between organizational socialization, personal and organizational fit, leadership style and willingness of volunteers' retention. The results indicate that the higher degree of socialization of volunteer officers helps to strengthen the fit between individuals and organizations, and positively and significantly affect their willingness to stay. In addition, the executive leadership style has a positive and significant effect on the mediation among organizational socialization, individual and organizational fit and retention willingness. The findings confirm that, in addition to wage and welfare improvements, the management of the army, such as the establishment of social mechanisms and leadership style, will also contribute to the promotion of military system and the stay of army force volunteers and officers.
