學校體育組織內常因職掌、權責、指揮系統未完善、主管個人不同特質、資源分配不當、權力與利益遭受瓜分、本位主義作祟及長期缺乏溝通或溝通不良,導致同仁間常有衝突或惡意攻擊情事發生;組織外益加社會多元發展與教改浪潮影響,致使衝突現象屢見不顯。近來校園組織研究典範演變,透過微觀政治新研究途徑發掘組織生態更深層問題與現象興起,就微觀政治學與互動論觀點來看,學校體育組織中個體行為發動皆有其明顯或隱晦動機,行動策略更與目標或目的相關連,且從微觀政治觀點而論,實係學校體育組織各利害關係人意圖掌握或競逐權力或資源,尤其在組織衝突過程各利害關係人植基不同動機、意識形態與價值觀,在對抗過程透過策略運用試圖獲得主導權、掌握權力與資源,以從中獲得利益,遂行其目的。既然學校體育組織衝突無可避免,體育主管與組織成員實有必要理解衝突和微觀政治本質,進而能掌握組織內諸多問題與現象,並積極從事衝突管理並導引發揮建設性功能。是以,本文就透過文獻探討與訪談方法,以微觀政治研究途徑探討學校體育組織衝突現象,解析學校體育組織衝突之政治本質與內涵,並提出衝突管理策略建議,裨益於組織發展與效能提升,以面對並回應當前組織內外在環境變革與挑戰。

英文摘要

School physical education organization often has conflicts or malicious attacks among colleagues due to the lack of competence, authority and responsibility, inadequate command system, different characteristics of the person in charge, improper allocation of resources, division of power and interests, standardism and long-term lack of communication or poor communication, resulting in frequent conflicts or malicious attacks among colleagues; The influence of the development of social pluralism and the wave of reform of education, the phenomenon of conflict is not obvious. Recently, the campus organization research model evolution, through the micropolitical new research approach to explore the organization's ecological deeper problems and phenomena rise, from the perspective of micropolitical science and interactive theory, the school physical education organization of individual behavior has its obvious or hidden motivation, the action strategy is more related to the goal or purpose, and from the micropolitical point of view, The interested parties of the real school physical education organization intend to grasp or compete for power or resources, especially in the process of organizing conflict, the stakeholders plant different motives, ideologies and values, and try to obtain the dominant power, control power and resources through the use of strategy in the process of confrontation, in order to obtain benefits from it, and then carry out their purposes. Since conflict strife in school physical education organization is inevitable, it is necessary for physical education supervisors and members of the organization to understand the nature of conflict and micro-politics, so as to master the many problems and phenomena within the organization, and actively engage in conflict management and guide the play of constructive functions. Therefore, this paper through literature and interview methods, discusses the conflict phenomenon of school physical education organization in the micropolitical research, analyzes the political essence and connotation of school physical education organization conflict, and puts forward the suggestion of conflict management strategy, which is beneficial to the improvement of organizational development and effectiveness, in order to face and respond to the current environmental changes and challenges inside and outside the organization.
