員工身處於企業環境,當企業進行改變或是產生改變時,不論是因應經營環境的改變或是產品和服務的修正,員工可能都會產生某種的感受,企業的變革需要員工的共同參與。本研究以員工知覺環境變化、逆境商數、開放性人格進行組織變革的研究,採用問卷調查法,2021年12月1日至2021年12月30日進行問卷調查,共發出650份研究問卷,回收602份研究問卷,使用方式為Google線上問卷表單,無效問卷為48份,有效問卷率為92.62%,回收後進行分析。統計工具分別為敘述統計分析、信度分析、t-檢定、單因子變異數分析、迴歸分析。研究發現,知覺環境變化對支持組織變革有顯著影響;逆境商數對支持組織變革有顯著影響;開放性人格對支持組織變革有顯著影響;逆境商數在知覺環境變化對於支持組織變革的調節效果;開放性人格在知覺環境變化對於支持組織變革的調節效果。當企業能夠善用員工的知覺環境變化便能提高企業組織變革,除此也可加強員工逆境商數以調適知覺環境變化與組織變革的效益,最終,重視員工開放性人格以調節知覺環境變化與組織變革的成效。

英文摘要

Employees were in the corporate environment. When the company had changing, whether it was in response to changes in the business environment or revisions to products and services, employees may had certain feelings. The transformation of the company required the joint participation of employees. The study studied organizational change based on employees’ perception of environmental changes, adversity quotient, and open personality. Questionnaire survey method was used. A questionnaire survey was conducted from December 1, 2021 to December 30, 2021. A total of 650 research questionnaires were sent out, and 602 research questionnaires were recovered. The method was the Google online questionnaire form. There were 48 invalid questionnaires, and the effective questionnaire rate was 92.62%, and analyzed after recovery. The statistical tools were descriptive statistical analysis, reliability analysis, t-test, one-way analysis of variance, and regression analysis. The study found that perceived environmental change had a significant impact on supporting organizational change. The adversity quotient had a significant impact on supporting organizational change. Open personality had a significant impact on supporting organizational change. The moderating effect of adversity quotient in perceived environmental was for supporting organizational change. The moderating effect of open personality in perceptual environmental was to support organizational change. These companies can make good use of employees’ perception of environmental changes then can improve organizational change. In addition, it can also strengthen the employee adversity quotient to adjust the benefits of perceived environmental changes and organizational changes. Finally, pay attention to employees’ open personality to adjust the effect of perceived environmental changes and organizational changes.
