中文摘要

因全民健保的實施,醫院為求生存而以賺錢為優先考量,因而不得不跟隨企業界的方式及經營理念,以求在日益困難的經營環境下能繼續生存。因此,充分運用人力資源,成為此一產業發展競爭優勢的關鍵。因此,本文根據人力資源相關理論,以南部區域醫院的員工為研究對象,採用問卷調查方法,共發出600 份問卷,回收有效問卷378 份,檢視醫院員工之心理契約違反與組織公民行為之關係,以及組織信任之中介效果。結果發現:1.員工對組織的心理契約違反會負向影響員工對組織的信任;2.員工對組織的心理契約違反會負向影響其對組織的組織公民行為;3.員工對組織的信任會正向影響員工對組織的組織公民行為;4.員工的組織信任在心理契約違反與組織公民行為之間存在部份中介效果。

英文摘要

In the hospital industry, human resource plays an important role. From the aspect, we intended to explore the relationship among psychological contract breach, organizational trust, and organizational citizenship behavior of the employees in the hospital industry. The subject of this
study is the employees of regional hospitals in southern Taiwan. Questionnaire survey was used in this study. 600 questionnaires were sent out, in which 378 were effective. The findings are as follows:First, psychological contract breach has significant negative influence on organizational trust. Second, some of the psychological contract breaches have significant negative influence on organizational citizenship behavior. Third, organizational trust has significant positive influence
on organizational citizenship behavior. And the fourth, organizational trust has significant intervening effect between psychological contract breach and organizational citizenship behavior.
